This study aims to analyze the implementation of
situational leadership by school principals in enhancing teacher
professionalism through a multi-site study at SMA Negeri 1 Gresik and SMA
Negeri 1 Manyar. The focus of the research includes the implementation of
leadership styles, supporting and inhibiting factors, and the impact of
situational leadership. A descriptive qualitative approach was employed, with
data collected through in-depth interviews, observations, and documentation,
and validated through triangulation. The findings indicate that the principals
at both schools apply situational leadership styles adapted to the teachers'
level of maturity. Directive, consultative, participative, and delegative
styles are used flexibly to optimize teacher professionalism. Contributing
factors to the implementation include leadership flexibility, open
communication, organizational culture, structural support, and effective use of
school resources. The application of situational leadership has a positive
impact on improving teacher professionalism. This study enriches the literature
on educational leadership and provides practical implications for school
principals, teachers, education practitioners, and educational institution
managers.
