Kualitas pendidikan sangat ditentukan oleh motivasi, kinerja, dan kompetensi guru dalam melaksanakan tugas profesionalnya. Kompensasi finansial merupakan salah satu faktor penting yang dapat memengaruhi kualitas tersebut. Penelitian ini dilatarbelakangi adanya tantangan terkait kompensasi finansial yang belum sepenuhnya memadai, yang berpotensi berdampak negatif terhadap semangat, produktivitas, dan pengembangan kompetensi profesional guru Sekolah Dasar Negeri (SDN).
Tujuan dari penelitian ini adalah untuk mengkaji dan menganalisis pengaruh kompensasi finansial secara parsial terhadap motivasi kerja guru, kinerja guru, dan tingkat kompetensi profesional guru, serta menelaah pengaruh simultan dari kompensasi finansial terhadap ketiga variabel tersebut di SDN Kecamatan Menganti Kabupaten Gresik, Penelitian ini melibatkan 83 guru SD Negeri di Kecamatan Menganti Kabupaten Gresik.
Hasil penelitian menemukan bahwa kompensasi finansial terbukti berperan penting dan memiliki pengaruh signifikan terhadap motivasi, kinerja, dan kompetensi guru. Uji simultan menegaskan adanya hubungan yang signifikan, di mana motivasi, kinerja, dan kompetensi secara bersama-sama dipengaruhi secara signifikan oleh kompensasi finansial (nilai signifikansi 0,000 < 0,05). Kesimpulannya, sistem kompensasi finansial yang baik mampu memperkuat persepsi positif guru terhadap penghargaan atas kinerja, meningkatkan motivasi kerja, dan mendorong peningkatan kompetensi profesional. Dengan demikian, kompensasi finansial merupakan faktor strategis yang penting dalam mendukung peningkatan kualitas pendidikan di Sekolah Dasar Negeri Kecamatan Menganti Kabupaten Gresik.

Abstract
The quality of education is highly determined by the motivation, performance, and competence of teachers in carrying out their professional duties. Financial compensation is one important factor that can influence this quality. This research is motivated by challenges related to financial compensation that is not yet fully adequate, which potentially has a negative impact on the morale, productivity, and professional competency development of State Elementary School (SDN) teachers.
The objectives of this research are to examine and analyze the partial effect of financial compensation on teacher work motivation, teacher performance, and the level of teacher professional competence, as well as to review the simultaneous effect of financial compensation on these three variables at SDN Menganti District, Gresik Regency, The study involved 83 State Elementary School teachers in the Menganti District, Gresik Regency.
The research results found that financial compensation proved to play an important role and had a significant effect on teacher motivation, performance, and competence. The simultaneous test confirms a significant relationship, where motivation, performance, and competence are simultaneously and significantly influenced by financial compensation (significance value 0.000 < 0.05). In conclusion, a good financial compensation system is capable of strengthening teachers' positive perception of rewards for performance, increasing work motivation, and encouraging the improvement of professional competence. Thus, financial compensation is an important strategic factor in supporting the improvement of education quality at State Elementary Schools in Menganti District, Gresik Regency.
