Pd Kata-kata kunci: Kepemimpinan Transformasional, Self-Efficacy , Kompetensi Profesional, Self-Esteem , Kinerja Dosen Penelitian ini bertujuan mendeskripsikan dan menganalisis data kepemimpinan transformasional, self-efficacy , kompetensi profesional dan self-esteem terhadap kinerja dosen perguruan tinggi negeri di Surabaya, semakin akurat dan otentik sistem penilaian kinerja yang didapatkan semakin besar potensi nilainya dan diperlukan kepemimpinan transformasional yang inovatif. Penelitian ini menggunakan pendekatan kuantitatif dengan variabel laten. Konstruk eksogen yaitu kepemimpinan transformasional, self-efficacy , kompetensi profesional, dan self-esteem serta konstruk endogen yaitu kinerja dosen. Populasinya 4.467. Penetapan sampel secara proposional, dengan menggunakan Solvin 5% = 370. Tehnik analisis data menggunakan Structural Equation Modeling (SEM) diselesaikan melalui program Analysis Moment of Structural (AMOS). Hasil penelitian (1) Secara simultan keempat variabel (kepemimpinan transformasional, self-efficacy , kompetensi profesional, dan self-esteem) saling mempengaruhi terhadap aspek yang esensial dalam menjalankan kewajiban dan fungsinya. (2) Self-esteem memiliki pengaruh paling kuat pada kinerja dosen PTN di Surabaya, jika seseorang merasa dirinya begitu bermakna maka akan melakukan yang terbaik dalam memenuhi setiap tugas dan tanggung jawabnya, sehingga akan berdampak terhadap peningkatan kinerja. (3) Self-esteem memberikan pengaruh secara positif dan signifikan pada kinerja dosen di PTN di Surabaya yang ditunjukkan dengan nilai koefisien jalur sebesar 0.164. Artinya, jika self-esteem semakin baik maka dapat meningkatkan kinerja dosen sebesar 0.164 kali. Manfaat temuan penelitian, dapat dijadikan saran dan menjadikan sumber informasi untuk pengambil kebijakan. Bagi pimpinan terutama rektor, dekan dan kaprodi perguruan tinggi negeri di Surabaya untuk mengambil manfaat dari hasil penelitian ini sebagai acuan dalam mengevaluasi, mengawasi, memberikan kontribusi terhadap pengembangan ilmu sumber daya manusia melalui pembuktian dengan model pengukuran kinerja dosen (KPI) dengan sistem online yang diterapkan di perguruan tinggi negeri di Surabaya dan dapat dijadikan role model yang merupakan kebaruan/novelty yaitu penilaian pengukuran kinerja dosen dalam meningkatkan prestasi kerja. Selanjutnya berdasarkan temuan penelitian ini juga disarankan kepada para penelitiyang berminat untuk mengkaji lebih lanjut tentang variabel-variabel lain yang mempengaruhi kinerja dosen .
